Take Cui Ye's NVH engineer as an example, Xiaomi Auto has given a monthly salary range of 30,000 yuan to 60,000 yuan in Shanghai recruitment, and will pay 14 months of...</p><p><a href=\"https://www.yicai.com/news/101168567.html\">Web link</a></div></p>\n<div class=\"bt-text\">\n\n\n<p> source：<a href=\"https://www.yicai.com/news/101168567.html\">第一财经</a></p>\n\n\n</div>\n</article>\n</div>\n</body>\n</html>\n","type":0,"thumbnail":"https://static.tigerbbs.com/aea2b9ab8a046974039715aed46d9985","relate_stocks":{"01810":"小米集团-W"},"source_url":"https://www.yicai.com/news/101168567.html","is_english":false,"share_image_url":"https://static.laohu8.com/e9f99090a1c2ed51c021029395664489","article_id":"1115848012","content_text":"小米汽车同职位薪酬翻倍，传统汽车人能做到不心动吗？\n“看看小米汽车的招聘广告，同职位薪酬能翻倍，你说谁不心动？”国内某头部合资整车厂NVH工程师崔烨近日接受第一财经记者采访时如是说。\n在小米发布的汽车相关招聘广告中，汽车相关职位的月薪基本在2万元以上，部分核心领域岗位的月薪起薪更是超过3万元。以崔烨的NVH工程师为例，小米汽车在上海招聘中，给出了3万元到6万元的月薪范围，并且每年将发放14个月的薪酬。\n也就是说，如果崔烨能够以范围内最高薪资进入小米汽车，他的税前年收入将达到84万元。崔烨说：“这几乎和现在公司的总监级管理层收入相当”。\n\n记者注意到，最近半年，相当多的车企都出现了一些职员频繁离职的现象。崔烨告诉记者，某家合资整车厂的NVH部门中，一个Team的领导带着几乎全部团队成员，跳槽到了一家造车新势力车企。\n也有部分职员虽然没有离职，但其职业心态发生了很大的变化。一家德系合资车企工程师许晨告诉记者，最近与分布在不同车企的同学聚会，相当多传统车企的同学开口便是询问进入新势力的同学“有没有内推”。\n“我们公司很多人正排队等着去小米呢！”崔烨的玩笑，却一定程度上反应了当下的现状。\n诱惑不仅仅是翻倍的薪酬\n“5、6年前吧，当时也有类似的机会，但是吸引力远比不上现在，情况不一样了。”崔烨这样告诉记者。2015年前后，造车新势力如雨后春笋般涌现，彼时诸如蔚来、小鹏等新势力车企同样开出高额薪水，从传统车企挖角相关人才，但彼时相关职位的热度并没有现在这么高。\n2015年前后，传统车企销量依旧处于高速发展阶段，新能源汽车趋势并没有当下显著。崔烨认为，在当时合资车企还代表着相对高的收入、稳定的工作和安逸的生活，很多愿意转去新势力车企的，往往是因为在合资车企过得并不如意，或者是收入相对一般的自主车企从业者。\n“上一批蔚来、小鹏、理想等新势力车企的招聘，薪资上也是非常‘诱人’的，但是当时放弃还算体面的工作和收入，去一家未来充满不确定性的初创公司，我还没有这样的魄力。”许晨说道。\n部分造车新势力车企从诞生之初便被冠以“PPT造车”的名号，同时上一批入局的数百家新势力车企中，时常传出破产、降薪、欠薪等负面消息。即便是头部的蔚来汽车、理想汽车等也先后传出了降薪、裁员等消息，蔚来汽车创始人李斌更是被舆论称为“2019年最惨的人”。\n对于彼时拥有稳定、体面且收入不算差的崔烨、许晨们来说，即便造车新势力车企的薪酬拥足够高，未来的不确定性打消了他们中间很多人跳槽的想法。\n而如今行业环境发生了巨大的变化。\n“干了快7年了，收入涨幅非常小，尤其是最近3年，不仅没什么涨幅，反而还有下跌。”许晨说。已经迈过30岁大关的许晨在传统车企里从一个应届生变成了部门的老员工，但他依旧难以看到晋升的希望，无法升职意味着薪资难以出现突破性的涨幅。同时，从2018年下半年开始，中国车市遭遇了极大的下行压力，车企自身的业绩压力，也一定程度上影响了许晨们的收入。\n“我们每年的年终奖是和销量挂钩的，这两年销量下滑压力这么大，年终奖自然也比过去几年销量好的时候少了很多。”崔烨告诉记者。\n另一方面，大浪淘沙之后，过去看似“不靠谱”的造车新势力们逐步走向了正轨。蔚来汽车、小鹏汽车、理想汽车先后在美股成功上市，小鹏汽车、理想汽车还在港股实现了二次上市。在今年8月的交付数据中，理想汽车仅凭一款产品便交出了近万辆的交付成绩，小鹏汽车、蔚来汽车的产品也取得不错的销量成绩。\n同时2021年以来，诸如百度、小米先后官宣入局造车，不仅提供了更多高薪职位，大科技公司的背书减少了许晨们对于未来不确定性的质疑。\n“现在是一个更好的转型机会。百度、小米这些企业肯定不会和之前很多造车新势力车企一样，欠薪或者很快就倒闭，雷军之前不是说准备了100亿美元造车吗？这已经超过很多前一批新势力车企的总融资金额了。”崔烨表示，有大公司作为背书，他更加看好这一批科技公司跨界造车的前景。\n除了薪酬的大幅上涨外，小米、百度等新入局的跨界造车企业，还能在个人发展上提供更多的可能。\n一位服务于集度汽车（百度和吉利合资汽车公司）的猎头告诉记者，他所招聘的一个市场部职位，薪酬比较Open（并没有明确的上限），工作将直接向市场部的老大汇报，同时目前这个Team仅设置了一个Headcount（预计招聘的员工人数）。这意味着未来这个Team人员进行扩充时，先期入职员工将极有可能成为Team Leader。\n传统车企有着完善的流程体系，上下级、前后辈等级观念较重，在领导以及年资更久、排名更加靠前的干部储备没有升迁之前，新人很难得到升职的机会。能够在当前入职小米、百度等刚刚起步的造车企业，将拥有着更好的晋升前景。\n刘云早前从阿里巴巴跳槽至一家新能源车企的市场部，在他看来，小米、百度等入局造车，也会把过去互联网企业等一套玩法带入汽车产业。\n“虽然外界此前对于阿里、字节等企业996、大小周工作制存在非议，但是一些内部员工未必对此排斥，很多人是抱着高投入、高收入的心态入职的，同时有部分人甚至抱着财富自由的目标进入企业的。”刘云告诉记者。\n过去数年，“财富自由”、“百月年终奖”、“百万期权”……这些都是过去数年间发生在互联网、科技企业的职场暴富神话。当互联网、科技企业跨界造车时，他们同样有望在汽车领域复制暴富神话。早前曾有消息显示，小米汽车将授予员工独立的汽车公司期权，分5年发放完毕。但小米汽车官方对此并未进行回应。\n新一轮人才争夺战\n猎聘大数据发布的数据显示，新能源汽车领域2021上半年新发职位比2020年同期上升94.54%，比2019年同期上升60.12%。广阔的新能源汽车市场带来了大量新型人才需求，而随之而来的，是人才缺口的持续拉大。\n数据显示，今年以来，在汽车行业，自动驾驶研发、智能座舱设计等岗位的需求同比增幅已经超过1.8倍。今年上半年，新能源汽车行业岗位需求量前十中，感知算法、AI、自动驾驶算法工程师占据一半席位。\n企业需求高速增长，可人才却并非是短时间培养而来，新能源汽车相关人才争夺战将愈演愈烈。小米汽车官方曾表示，已经组建了一个近300人的团队，而这300人则是从2万份简历筛选出来的。集度汽车CEO夏一平在接受采访时表示，他短期内集中面试了两三百人，有的周末甚至从早9点一直面试到晚9点。\n面对造车新势力咄咄逼人的“抢人”攻势，传统车企亦发布各种新措施，应对人员流失的问题。吉利汽车在发布股份奖励计划中表示，将积极迎接变革，向科技型企业转型，重视吸引和留住人才，构建、完善企业与员工的收益共享机制，激励员工更好地奋斗、创造价值，推动企业长远健康发展。\n8月30日，吉利汽车（00175.HK）在港交所发布公告，该公司董事会通过了一项总额不超过3.5亿股的股份奖励计划，第一批计划向10884名被激励对象授予约1.67亿股股份，授出股份将按照每股面值港币0.02元发行及配发予受托人。按照吉利汽车按今日收盘价27.10港元/股计算，首批1.67亿股市值约为45.26亿港元（合人民币超37亿元），而受托人需要支付的成本总共仅为334万港元，账面浮盈近45亿港元。\n广汽集团（601238.SH）2020年9月发布《2020年A股股票期权与限制性股票激励计划》，其中1.1亿股股票期权的行权价格9.98元/股，1.1亿股限制性股票的授予价格为4.99元/股。今日，广汽集团在A股的收盘价为18.64元。\n而长城汽车（601633.SH）今年5月25日对外发布的《2021年股票期权激励计划》中，向员工的3.97亿份授予股票期权，其行权价格为市价（约33.56元/股）。虽然行权价格不低，但从5月份改计划发布后至今，长城汽车的股价已经上涨了近一倍，今日以61.21元报收。","news_type":1,"symbols_score_info":{"01810":0.9}},"isVote":1,"tweetType":1,"viewCount":2005,"commentLimit":10,"likeStatus":false,"favoriteStatus":false,"reportStatus":false,"symbols":[],"verified":2,"subType":0,"readableState":1,"langContent":"EN","currentLanguage":"EN","warmUpFlag":false,"orderFlag":false,"shareable":true,"causeOfNotShareable":"","featuresForAnalytics":[],"commentAndTweetFlag":false,"andRepostAutoSelectedFlag":false,"upFlag":false,"length":3,"xxTargetLangEnum":"ORIG"},"commentList":[],"hasMoreComment":false,"orderType":2}
